Executive summary
The main purpose of this project is to analyze the problems, which affects Shaw shank prison. The main problems with the organization are as follows:
Leadership style of the warden was very dominating and disregards of any kind of justification and explanation of prisoners under Shaw shank imprisonment.
Organization culture of the Shaw shank prison was fearful and dreadful.
Lack of positive communication between prisons and guards
Our main recommendation to rectify these problems is as given below: -

All guards must have to follow his instructions as well as the prisoners. But, Norton was totally acted opposite to good leader. He was typical hypocrite. He believes in severe brutal punishments. He doesn’t listen to any explanation and allowed his guards to beat prisoners usually with no good reason. POWER is the key ability to influence others. INFLUENCE is the impact on an individual’s action on the attitude, values, beliefs and behavior of others.
In Shaw shank prison, warden was misusing his power. He was talking Cheap labor by forcefully influence the prisoners to work for the constructing project for which they can underbid the local contractors. He skimmed money from those projects for his own benefits. He takes bribe from the other contractor’s. He steals the extra money, which he skims off through buying expensive equipment’s. He forces Andy into the criminal activities.
Legitimate is a power of position in an organization. It is being like a Team leader or a Manager of an organization. This power comes when an individual recognize the authority of the employees.. When a person appoint as supervisor then all employees come under him have to listen and work according to them.
Warden was using power of position for his own benefits. He punished Andy to serve in a whole for a month when Andy refused to work for laundering money scheme and his financial issues. He ordered guard Hadley to shot Tommy dead, when Tommy was trying to prove Andy’s
Caruso and Rigg went to the warden with their concerns about the shooting policy as well as allowing known rivals in the same SHU yard at the same time; believing that it was under those circumstances that the recent death of an inmate had occurred (Dryburgh, 2009). To no avail, the concerns of the two officers fell on deaf ears; the warden took no action to end the mistreatment of the prisoners. Officer Rigg attempted to minimize the violence by ordering officers to not place rivals next to each other on their given tier, however that order was only followed when he was on shift (Dryburgh, 2009). The chain of command was ineffective; they were now being labeled as whistle-blowers by fellow officers and were beginning to face retaliation.
The jobs of correctional officer are some times overlooked. Correctional officers are playing a huge role in society because they need to perform important tasks. A correctional officer’s job is not easy and can become very stressful at times. Correctional officers are required to enforce and keep order, supervise inmates, help counsel offenders, search inmate cells for contraband, and also report on inmate actions. Correctional officers need to contain power over the prisoners in order to enforce the rules of the prison, or else the prison will not function correctly. In the book, Conover says, “The essential relationship inside a prison is the one between a guard and an inmate…the guard, it is thought, wields all the power, but in truth the inmate has power too” (Conover, p. 207). In the book, the importance of power the prisoner’s hold can be seen through the sudden increase of prisoners, the Stanford Prison Experiment and through the contraband they make.
Brubaker snuck into the prison, even after he was named the warden. Nobody in their right mind snuck into a prison, let alone this one in Arkansas. He wanted to see what life was actually like, instead of just hearing what others said (Brubaker). The prisoners believed that one warden or government official was just as bad as the next. They have no reason to believe any different. The prison was basically run by slave labor, using corporal punishment in everyday situations. These situations didn’t even need a reason; sometimes it was done just because.

Officials from the Board of Health deemed the methods being used to reform the inmates were not reforming them but doing the exact opposite. These methods were found to result in extreme anger, deep set depression, and were in fact making the inmates that much more likely to commit another crime (Eerie History). Doctors at the Eastern State Penitentiary countered these accusations by making absurd excuses for why the inmates went insane (Eastern State). This fact alone provides the proof that the officials of the penitentiary knew that what they were doing was wrong and therefore came up with faulty excuses to cover their mistreatment of the inmates.
Woolf made 204 proposals and 12 main recommendations. His conclusion was that a stable prison should implement security, control and justice (Woolf & Tumin 1991). However, Sim (1994) believes that Woolfs aim to maintain hegemony, ignored the unequal power relations and social injustice. Sim also suggests that the reports emphasis simply on providing a service, and the quality of these services as a replacement for the legitimacy or justification for these services. To start it all off was segregation the mandatory moving, the tried to remove the from the public view. Second they tried to control them by controlling the food and water, they were really trying show power and control. Finally there was armed guards showing that they were imprisoned without due process, showing that their fate was out of their hand. Sadly this tactic was very effective.
There are two different kinds of influences on prison misconduct, there is the combined characteristics of the inmates themselves, and the combined characteristics of the staff in control of them (Camp, Gaes, Langan, Saylor (2003). Prison misconduct has been classified into significant fields related to drug use, violence, property offenses, prison accountability and escapes, security-related offenses, security offenses interfering with daily operations, along with a residual category (Camp, Gaes, Langan, Saylor (2003). Misconduct spoils the effective procedure of the correctional institution, detracting from its capability to present the intentional services to the superior society (Goetting & Howsen (1986).
The correctional system is based on helping offenders become part of society and not commit any crimes. Many prisons begin the correcting criminals since they are inside the jails, but many prisons do not. Prisons provide prisoners with jobs inside the prison where they get very little pay close to nothing and many have programs that will help them advance their education or get their high school diploma. There are various programs prisons provide to prisoners to help them get a job or have a skill when they are released from prison. In contrast, prisons that do not provide programs or help to prisoners rehabilitate and enter society again will be more likely to commit another crime and go back to jail. When put into the position of complete authority over others people will show their true colors. I think that most people would like to think that they would be fair, ethical superiors. I know I would, but learning about the Stanford Prison Experiment has made me question what would really happen if I was there. Would I be the submissive prisoner, the sadistic guard, or would I stay true to myself? As Phillip Zimbardo gave the guards their whistles and billy clubs they drastically changed without even realizing it. In order to further understand the Stanford Prison experiment I learned how the experiment was conducted, thought about the ethical quality of this experiment, and why I think it panned out how it did.
After reading the book I have gained a new understanding of what inmates think about in prison. Working in an institution, I have a certain cynical attitude at times with inmates and their requests. Working in a reception facility, this is a facility where inmates are brought in from the county jails to the state intake facility, we deal with a lot of requests and questions. At times, with the phone ringing off the hook from family members and inmates with their prison request forms, you get a little cynical and tired of answering the same questions over and over. As I read the book I begin to understand some of the reason for the questions. Inmate(s) now realize that the officers and administrative personnel are in control of their lives. They dictate with to get up in the morning, take showers, eat meals, go to classes, the need see people for different reason, when to exercise and when to go to bed. The lost of control over their lives is a new experience for some and they would like to be able to adjust to this new lost of freedom. Upon understanding this and in reading the book, I am not as cynical as I have been and try to be more patient in answering questions. So in a way I have changed some of my thinking and understanding more of prison life.

When watching the movie The Shawshank Redemption there are many signs of The Pains of Imprisonment. The Deprivation of Liberty comes to mind when talking about this movie. Andy experiences this when Tommy pleades for him because he knows he is innocent because the guy that killed Andy’s wife and the golf pro told Tommy that he killed them. When the warden of the prison comes up and confronts Tommy about if Andy is innocent he ends up killing Tommy because he does not want Andy to be a free man. Andy did so much for the prison and he could never really get let go he just kept getting thrown in the hole again and again. Gresham M. Sykes describes the society of captives from the inmates’ point of view. Sykes acknowledges the fact that his observations are generalizations but he feels that most inmates can agree on feelings of deprivation and frustration. As he sketches the development of physical punishment towards psychological punishment, Sykes follows that both have an enormous effect on the inmate and do not differ greatly in their cruelty.
A common style of police leadership is a more bureaucratic style where the leader manages “by the book”, everything must be done in accordance with pre-written policies and procedures (Cordner & Scarborough, 2010). When a certain problem or concern isn’t covered by the book the leader refers to the next level for a decision. This style removes the ability of the leader to manage and forces a strict accordance to the “book”. This style can be very effective when dealing with dangerous situations which can be a common occurrence in police work.
The norms of the prison are held up by sanctions, both by the prisoners and by the violence of the guards. Some examples of these sanctions are the degradation ceremonies established new inmates as inferior, violence by the guards enforcing their power over the prisoners, prisoners act in such a way that these techniques fail, and being sent to solitary confinement. All of these enforce their isolation and works to break them as a human being, reminding them their role as a prisoner and their lack of power.
