1. Project Framework
The framework utilized by the KICK team to complete this project is outlined below. Instead of simply finding a company and scheduling an interview to explore their recognized issues, the team believed it should work to brainstorm issues that Chinese firms may be experiencing first, and then initially qualify this hypothesis with any firm that we subsequently approached. Many issues were discussed with a resulting short-list. The strongest potential issue that emerged was the widely reported issue of staff turnover in the dynamic Chinese economy. This helped define the terms of the company search.
Individual team contacts were approached and the team¡¯s hypothesis was qualified at this time. The strongest candidate company was a fast-growing Chinese firm, where it was confirmed that a key issue indeed was a high staff turnover. This was then chosen and the scope of the project was defined.
A company visit was scheduled with one of the founders, who is also a company Vice-President. The team devised a questionnaire and was fortunate to be given almost 3 hours at the company. This data was then referenced against a number of benchmarks, to understand what academic and business case findings could offer in terms of a solution. This combined with the team¡¯s experience and learning, led to the solution proposed.
2. Company Analysis
Beijing Lonma Entertainment International Co., Ltd. (LMEI) is a modern creative media company based in the Global Trade Center, Beijing, China. It is an oriental animation entertainment company which produces cartoons, markets them and licenses the cartoon characters to other companies.
The company was founded in 2004 by 3 people, who are all highly skilled in the cartoon industry. They all planned and prepared for over 2 years before the foundation, including market research, human resources, capital financing etc., which enabled the smooth operation of the company in the early days. Since then, the company has grown very quickly. The total number of employees has increased from 33 in 2004 to 200 in 2006. And the first product, named Century Sonny, has been released to the market, the first episodes of which was televised on TV this year and achieved a great reception.
The business model for the company is clearly adapted to the conditions of the Chinese market. The company¡¯s objective is to build up a portfolio of popular characters through TV exposure, as opposed to making its money from selling the product to TV companies.
For the first 30 years of the company's existence it enjoyed huge profits from selling only automobile insurance. These large profits were achieved, due in part, to its targeted market which are generally people in the age range of 30-60 who are classified as a low risk "good drivers". The company's structure of selling insurance directly to the customer while providing excellent customer service is also a driving force to its success.
After conducting a basic 10 year financial analysis of the company, it has become evident that even with a highly competitive market structure they are able to improve on their performance. This case study was about the president of Bubba Gump Shrimp Company, a restaurant chain specializing in seafood, whose practice structure and secret to success was to have and maintain minimal management turnover. In fact, his focus on turnover was so successful that he did not have a general manager leave for 3 years, and he has decreased management turnover from 36% to 16% in 2 years. The motivation of an organization’s employees significantly affects it success. Additionally, employee turnover, absenteeism, and tardiness weaken employee productivity.
Without understand the negative impacts of turnover, a company may be placing itself in a position that will ultimately lead to their demise. We are going to solve our problems and set our company on the path to success, a success that is not only reflected in our bottom line but also our employees’ morale.
The modern day Chinese society has revolutionized the luxury industry as the Chinese consumer is receptive to luxury brands unlike any other consumer in the world. As a society that is fueled by Urbanization, with a myriad of cities that are economic centers of the world, China is now a country that has made great strides through industrialization to become an influential leader with purchasing power that transcends beyond gender and age as younger consumers are aspiring for luxury products, in which companies worldwide are marketing their luxury products in order to appeal to the Chinese consumer who is enamored by quality despite cost.
The main problem the company is facing nowadays is the high turnover ratio closed to an average of 30% on the past three years. The fact that the company is based in an area where many of its closest competitors have offices facilitates employee’s movements from one job to another. This high turnover is mainly affecting positions among the electrical engineers in the R&D department.

These issues could have been resolved if a proper market analysis was done. The outcome of this research could have suggested that it best suits highly populated areas. The objective of this research is to help a company or an entrepreneur understand the business environment better as well as customers’ needs and, therefore, make better business decisions. Once the market research data is compiled, it is then evaluated upon which recommendations and conclusions are drawn.
